Succession Planning: Avoiding Failures, Doing it Right

Glue_09Oct2009_POW-sThe Mexico City office recently hosted a CEO Roundtable on Succession Planning with Stephen Miles (Atlanta) as the keynote speaker.

The event was attended by 64 CEOs and Chairmen of some of the most important companies in Mexico, including Advent, Alstom Power, AMGEN, Bayer, Bearing Point, Burger King, Cadbury Schweppes, Ch2MHILL, Coty, Daemon Quest, EMC, Estee Lauder, Genomma Lab, Grupo Coraza, Jorisa Group, Johnson & Johnson, Juniper, MAERKS, Merz Pharma, Neolpharma, NFL, Nissan, Roche, SAS Institute, Schoeders, Siemens, Standard Chartered, Stryker, Superama, Wamex and World Access among others.

Juan Ignacio Perez (Mexico City) opened the event by asking the attendees whether it is possible to establish succession plans in such a dynamic environment and what factors should be considered.  

Stephen’s thought-provoking presentation was based on the articles “Succession Planning: How Everyone Does It Wrong” and “Succession Planning: How To Do It Right” which were recently featured in Forbes magazine. During his keynote, Stephen stressed the importance of promoting and establishing corporate governance practices to help ensure proper succession planning, with direct impact on company value.

Addressing the questions of whether succession plans are possible or altered when the environment changes, Stephen commented that succession plans are not subject to any landscape or specific environment issue, but ideal candidates must know how to react in all kinds of situations: “If the environment is changing and the plan of succession is broken, then it is a sign that it was not properly built in the first place.”

Cuando todo parece estar en contra, un buen jefe se vuelve fundamental para las organizaciones. Por ello, las crisis son escenarios privilegiados para descubrir al líder que llevamos dentro.

No es fácil estar en medio de una tormenta y decidir hacia dónde remar. Alguien tiene que guiar al resto para que todos vayan hacia el mismo lado y no termine por hundirse el bote. Ésa es la labor del líder: conseguir que su equipo lo siga y obtener buenos resultados. No sólo porque los demás sean sus subordinados, sino porque realmente confían en él, en su actuar y en que está tomando las decisiones correctas. “Son aquellas personas que tienen credibilidad por lo que hacen”, dice Fernando D’Alezzio, director de Centro de Negocios Pontificia Universidad Católica del Perú (Centrum).

Esto se vuelve aún más fundamental cuando la tormenta es una crisis económica mundial que azota a gran parte de las industrias, el consumo, el empleo. A todo y a todos. “Una característica de un buen líder es adaptarse a la situación en particular que se está viviendo”, afirma José Ruiz, director general de Heidrick & Struggles en Monterrey, empresa de reclutamiento y consultoría en liderazgo.

Según Ruiz, en momentos de crisis, una persona pasa por tres cuestionamientos. Cuando comienza la urgencia, se pregunta: “¿qué está pasando?”. Después de identificar la situación, evalúa: “¿cómo me está afectando, estoy en riesgo?” Y el tercer paso es asimilar la situación y ver qué sigue y qué se debe hacer. Las respuestas a estas interrogantes son las que un buen líder responde tanto para él como para informarlas a todo su equipo.

Por esto la comunicación y la transparencia son clave. Lo importante, dicen los expertos, es disminuir la incertidumbre. “En tiempos de crisis económica son momentos en que los liderazgos se consolidan y duran por mucho tiempo”, agrega Ricardo Aparicio, académico de Ipade, en Ciudad de México.

¿Y cómo han reaccionado los líderes en América Latina? “Hay que aprender mucho de esta lección”, dice D’Alezzio. “Tenemos buenos gerentes, pero no buenos líderes”. Según el académico, falta una visión hacia el bien común. Una visión de largo plazo y que se trabaje más allá de los beneficios para los dueños de la empresa, sino para la sociedad. “El liderazgo no permea toda la organización”, agrega Roberto Cabrera, especialista de la consultora KPMG. “Se toman las decisiones de manera adecuada, pero no se crea una visión ni se comunica”.

Heidrick & Struggles Appoints New Executive Search Consultants to Life Sciences Practice in India and Japan

CHICAGO, Jan. 12, 2009 (GLOBE NEWSWIRE) — Heidrick & Struggles International, Inc. (Nasdaq:HSII), the world’s premier executive search and leadership consulting firm, today announced that Srinivas Maddali and Masahiro Inoue have joined the firm’s India and Japan offices as Principals in the Life Sciences Practice.

Maddali, based in New Delhi, joined the firm from Abbott, where he worked in various business leadership and marketing roles in India and across the APAC Region. Most recently, he served as Country Manager of Abbott Vascular Hong Kong. Prior to his tenure at Abbott, he was Business Head for Guidant India for four years and product manager with Becton Dickinson. He started his career with Eli Lilly Ranbaxy in India and worked there for six years in roles of increasing responsibility in Sales and Marketing. Inoue, based in Tokyo, started his career in 1981 with Fuji Bank in Japan and was later assigned to its U.S. operation. While in the U.S., he joined The Monitor Company, a Massachusetts-based strategy consulting firm and engaged in global client cases to help build and execute strategies against Japanese competitors. After almost 10 years in the U.S., he came back to Japan and worked at W.R. Grace and later at AT&T, where he led new product launch projects for Asia and Japan markets, a business turnaround project, and a merger and acquisition project of a Tokyo Stock Exchange listed company. In 1999 he moved into the Life Sciences sector, first as Head of Bio-Science at Baxter and most recently as Head of Sales of the Primary Care Business Unit at Novartis. Inoue received a BA in law from Keio University and an MBA from Amos Tuck School of Dartmouth College.

Majority of Corporate Directors Do Not Want to Increase Minority Representation On Boards

Study by Heidrick & Struggles and USC’s Marshall School of Business Reveals Corporate Directors’ Views On Diversity, Sustainability, CEO Compensation and Talent Management

CHICAGO, Dec 15, 2008 (GlobeNewswire via COMTEX News Network) — More than half of directors (55 percent) at U.S. publicly-traded companies said they would not like to see their boards become more diverse by increasing their minority representation, according to a recent survey conducted by Heidrick & Struggles International, Inc. (Nasdaq:HSII) and the Center for Effective Organizations (CEO) at the University of Southern California’s Marshall School of Business.
“This timely survey of directors covers many of the major issues under discussion among corporate board members today, especially given the new administration about to take office in Washington, D.C., the TARP program and related discussions of CEO compensation limits,” said Ted Dysart, Managing Partner, Americas, Heidrick & Struggles’ Global Board of Directors Practice.

Of the respondents who said that they would like to increase board diversity, 30 percent of them are giving special consideration to women, 21 percent to African Americans, 17 percent to Hispanics/Latinos and nine percent to Asian Americans.

“Given that we are working in very different times it is surprising that directors’ reactions to the issue of minority representation have not advanced from our study 12 years ago,” said Dr. Ed Lawler, CEO Director and a distinguished professor of business at USC Marshall. “We expected an increased appetite for minority representation. Having said that, while there is little commitment to increasing representation on the board, many directors (82 percent) recognize that having a diverse board can be beneficial to the company because diversity contributes to a broader range of decision options for consideration.”

The survey, conducted in September 2008 and now in its 12th year, also covered:
    * Sustainability
    * CEO compensation
    * Human capital
Among the respondents surveyed, 35 percent were internal directors while 65 percent were external. The average annual revenue of participating companies was $1.67 billion.

Key survey findings include:

Directors’ Interest in Sustainability Efforts is Strong

On the subject of sustainability, 72 percent of the respondents said they believe sustainability is important to profitability, and 78 percent said it is important to public relations. Of the respondents, 53 percent said that sustainability is on the board’s agenda at least once a year. Only 7 percent of the respondents said sustainability is on the board’s agenda in every meeting. Regarding a board level sustainability committee, only 15 percent said their board has one, and 17 percent said they have a social responsibility committee.

“The survey demonstrates that board members in the U.S. are beginning to recognize that they need to play a stronger decision-making role when it comes to sustainability issues,” said Mr. Dysart.

The Level of CEO Compensation Is Still an Issue

On the subject of CEO compensation, 31 percent of the respondents said CEO compensation is too high, somewhat higher than the 25 percent that felt this way in 1998 when the question was first asked.

Forty-seven percent said CEO compensation is about right except for a few high profile cases. Another 22 percent said it is in line with CEO performance, competitive conditions and good economics. Board members were much more positive about the pay of their CEO; only 14 percent said it needed to be changed. According to Ed Lawler, “Board members believe they are doing the right thing so they are not changing the way they compensate CEOs, even though they believe many CEOs are overpaid.”

Human Resources Executives Lack Representation on Boards

Although human resources are an increasingly important corporate asset, 78 percent of the respondents said that they have no HR experts on the board. Only 16 percent said their boards have a committee on human capital, while 75 percent said their boards have never considered having one.

Heidrick & Struggles Appoints S. John Kim and Daniel Edwards as Co-Heads, Global Financial Services Practice

NEW YORK, June 2 /PRNewswire-FirstCall/ — Heidrick & Struggles International, Inc. (Nasdaq: HSII), the world’s premier executive search and leadership consulting firm, has appointed S. John Kim and Daniel Edwards as Co-Heads of its Global Financial Services practice. Kim and Edwards will report to Chief Executive Officer L. Kevin Kelly.Kim, based in New York, and Edwards, based in Tokyo, will jointly oversee the practice, which includes more than 100 consultants in ten diverse sectors across 29 offices. Previously, the practice was lead by London-based Partner Simon Hall. Hall will continue in his market-facing role and act as a senior advisor to the practice.
